When we assess need for learning it cannot be one sided and a learner’s career aspirations should be one of the important considerations . This is over and above the current development needs at the job. This brings intent of the manager and organization into the picture which makes a learner feel that their development matters. With these aspects covered we will see a higher rate of participation compared to a half hearted attempt at learning.

If your team is lacking critical skills, there are several questions that come to mind: 1. Is this an entry level job? 2. Have they been properly trained? 3. If it is not an entry level job, reassess your interviewing and hiring standards. 4. Being that it is your team, you have a responsibility to lead by example, have the critical skills yourself, and have leadership skills. If nobody is following, you are not leading. Without more specifics in the scenario, it is all speculation.

Set the example by showing your dedication to learning and growth through sharing your own learning journey and goals. Highlight that learning is ongoing and beneficial for everyone, including leaders, through self-directed learning.

Discussion about the goals is one thing to check whether a person has the least analytical thinking to achieve the goals. Check whether the person really understands the goals and what it takes to achieve it, this is to avoid people coming to work with inertia that is really terrible. Modeling the use of the resources and talking about them in everyday conversation, will help to ensure the team sees the need for a deep-dive. Lastly, being open to hearing if something isn’t working is critical. Don’t fall in love with the resources you’ve provided - don’t sign long contracts. A very nice and immersive experience was applied before was suggesting a number of topics and each of the team members would choose the topic they prefer most, they would research it and prepare a session of information exchange with the rest of the team. This experience was very exciting as it had many benefits like; team building and collaboration, enhancing presentation skills, knowledge and experience sharing and bonding. It was very fruitful I believe you should try it, and allow them to add their own personality and creature into it.

Actually this is a very good way but this approach can only be applied in a healthy environment a company with an open culture for collaboration, if you force this approach in the wrong environment when people work in silos, the experience would be not as you expected sometimes even traumatizing. What you can do as a leader is to facilitate this collaboration to help your team to connect and start clear communication between teams to start collaborate

Prioritize learning by dedicating time/making time available for sharing. For example, if the team has a common platform for communication (Teams, Slack, etc.), create a thread, folder, etc. for sharing resources for learning. This can also foster a greater sense of knowledge sharing/transfer, which can extend beyond the target skillset.

The seminal idea is to measure progress. What can be measured can be improved. While we measure its important to see continuity (discipline) in initial periods and let go of any failures or decline in progress on any metric.

Providing support system is very crucial to sustain milestones achieved. Mentoring for a targeted time to evaluate their self-directed learning will boost the confidence needed to rely on owing their learning and development thereby enhancing their critical reasoning skills.

There once was a direct report who was struggling terribly. In an effort to encourage her growth, her manager decided to take some online classes with her so they could learn together. It did not matter that the manager was an expert in this field of study. The manager believed that he could also learn something new and wanted his direct report to succeed. What ended up happening is, through the conversations about what they were learning about, BOTH the direct report and manager grew their relationship, the direct report began to contribute at a whole new level, and the manager was able to infuse new life into his whole team because of the collaboration on this one online course that drove new knowledge and skills for them all.
