Artificial intelligence (AI) can be a scary word for HR pros. With fears about AI taking over jobs and news about AI going awry, for those unfamiliar with AI and its capabilities, some HR pros would rather just avoid it altogether. 

But the truth is that generative AI isn’t anything to fear. It can be the sidekick that you need to become a more efficient HR pro and help free up time to focus on the “human” element of HR instead of drowning in spreadsheets and documents. 

Here’s what you need to know about using generative AI in HR. 

What is Generative AI?

Artificial intelligence is used to describe any type of machine intelligence that simulates human intelligence through Natural Language Processing (NLP), Machine Learning (ML), and training data. It’s used to perform tasks like automation and data analysis.

Generative AI is a subset of AI that describes AI tools that generate new content, rather than using predefined rules and content. Generative AI comprises tools such as chatbots and art generators, which can produce content based on a user’s questions and commands.

For HR, that means generative AI can accomplish many tasks that traditionally consume a lot of time, such as documentation processes and resume screening. 

Generative AI can be a game-changer in the HR world. It can enhance efficiency, personalize the employee experience, and help create an overall happier workplace.

How Generative AI is Transforming HR

There’s no question that Gen AI is transforming the HR world. Used well, generative AI can add value and reduce stress for HR teams, which can lead to less burnout and better outcomes for the workplace as a whole. 

Here are some use cases for using Generative AI in HR practices.

1. Automated Screenings

One of the most common uses of AI in HR is automatic resume screenings. Generative AI can be used in many parts of the recruitment process, but the ability to screen resumes in a matter of seconds is a game-changer for finding and contacting top applicants quickly. This can increase the likelihood that top applicants can be recruited before they’re off the market, which is crucial in a time where employers are struggling to find them. 

2. Administrative Support

Administrative tasks, like documentation, payroll, and reports, can be a headache for HR. They can be tedious, repetitive, and time-consuming – and just plain boring. 

Luckily, generative AI can help automate some of these tasks, delivering them quickly and accurately. For example, recruiters can implement a chatbot that acts as a scheduling assistant to schedule interviews with candidates, eliminating the back-and-forth of the typical scheduling process. 

3. Personalized Development

Generative AI is adept at taking information and helping personalize recommendations based on the information it has. This means that HR pros can use generative AI to personalize recommendations for employee growth and development. If an employee notes that their goal is to climb the corporate ladder quickly, AI can help develop a training plan to help them gain the necessary skills. Alternatively, another employee may want to pivot into a new position within the company, and AI can help develop an upskilling plan to help with the transition.

4. Feedback Analysis

Employee surveys and feedback are great, but only if used correctly. However, combing through surveys and data – especially if you want to make a comparison against industry benchmarks or historical data – can take hours. 

If you input the feedback into generative AI, it can analyze the data and deliver key points, actionable insights, and everything else you need to know within minutes, which frees up time to actually dig deep into the results and implement effective initiatives. 

5. Decision-making Assistance

Despite all the decisions HR has to make, the decision-making process can be clouded by doubt about making an informed decision and the risk of bias. Generative AI can help validate decisions and improve the decision-making process by analyzing data and helping humans make more informed decisions, giving HR pros the peace of mind that they’re making the right choice – and the evidence to prove it. 

Considerations for Generative AI in HR

There are a lot positives to generative AI, and its capabilities will only expand as AI models become more sophisticated. However, there are some essential considerations that HR should be aware of when it comes to using generative AI in HR. 

Here are some best practices:

  • Always have a human overseeing the content AI produces, as there can be errors or biases in its answers.
  • Be transparent with employees about the way generative AI is used, especially when it concerns employee information. 
  • Take measures to protect data privacy, including guidelines on what information should or shouldn’t be put into AI models. Share the steps you’re taking toward data security with employees.

As a data analyst for the past 20-or-so years and somebody who has been using AI to help HR professionals for the past five years, I'd just like to offer a word edgewise here. If you are using Gen AI for this, please make sure you intimately understand its limitations and where it may fail and how. Hallucinations are still a thing, and nothing is worse than offering business advice that is not grounded on the specific reality of your company. This is a serious issue with using Gen AI for any text analysis. Secondly, quantification can be an issue. To understand the weights of issues found is not something Gen AI does easily. Gen AI can be a great boon, and HR definitely needs to use it (as almost every other "white collar" profession). But if you want to do reliable text analysis, there are far more reliable AI technologies than Gen AI (although they're not as easy to use).
